The Influence of Work Motivation, Leadership, and Organizational Culture on Nurses' Performance with Job Satisfaction as Intervening Variables: Studies at Santa Elisabeth Hospital Medan

Introduction

The healthcare industry is a complex and dynamic sector that requires a high level of performance from its workforce, particularly nurses. Nurses play a crucial role in providing quality care to patients, and their performance has a direct impact on patient outcomes. However, the factors that influence nurses' performance are multifaceted and can be influenced by various internal and external factors. This study aims to identify and analyze the effect of work motivation, leadership, and organizational culture on nurse performance with job satisfaction as intervening variables. The study was conducted at Santa Elisabeth Hospital Medan, involving 190 nurses who served in 13 inpatient rooms.

Methodology

The study used a stratified sampling method to select 129 nurses as samples, based on the criteria that they had worked for at least one year and were not on leave or participated in training outside the city. Data was collected in the form of primary data through questionnaires that were distributed directly to the nurses. Hypothesis testing was carried out with a significance level of 5% using the T test, F test, and path analysis.

Results

The results showed that partially, work motivation and leadership had a significant influence on the performance of nurses, while organizational culture did not show a significant effect. However, when seen simultaneously, the three variables - work motivation, leadership, and organizational culture - have a significant influence on the performance of nurses. Interestingly, this research found that motivation, leadership, and organizational culture had no significant effect on the performance of nurses through job satisfaction, which means job satisfaction does not function as an intervening variable in the context of this research.

This implies the need for further research to understand how organizational culture can be utilized to support the performance of nurses more effectively.
